How to Hire the Right Team for Your Dental Startup | Dr. Kelsi Lewis | 608

Had a really honest conversation recently with Dr. Kelsi Lewis from Glow Dental Co.

On paper, things look successful:
Startup practice.
$1M+ collected by year four.
Growing team.
Expansion plans.
Strong new patient flow.

But the real conversation was about the part of ownership people don’t always talk about enough:
How emotionally heavy it can feel trying to protect culture while also growing.

One thing she said really stuck with me:
“Patients can smell hostility from a mile away.”

And honestly… that applies to almost every business.

Here’s what stood out from the episode:

1. “A toxic employee rarely stays isolated.”
The wrong hire slowly changes the emotional temperature of the entire office, even when production numbers still look fine.

2. “A calm office is usually built on intentional leadership.”
Patients immediately feel when a team trusts each other versus when everybody is operating defensively.

3. “Micromanagement is often delayed misalignment.”
Most owners don’t actually want to micromanage. They just realize too late that someone never truly fit the culture.

4. “Sometimes growth is already happening quietly.”
She paused advertising completely for a period and still saw patient growth continue through referrals, visibility, and community presence.

5. “Pressure changes the quality of conversations.”
That’s why larger treatment plans are intentionally slowed down and revisited later instead of being rushed chairside.

6. “Chaos spreads downward fast.”
She learned that if leadership feels emotionally unstable, the rest of the office eventually absorbs it too.

7. “Patients remember how an office feels more than how it looks.”
The environment, energy, privacy, pacing, and team interactions quietly shape trust before treatment even begins.

8. “A lot of ownership is learning how not to panic.”
Schedules change.
Patients cancel.
Unexpected cases appear.
Some of the best decisions happen after owners stop reacting emotionally to every slow moment.

Really valuable episode for anyone building a startup, growing a team, or trying to scale without losing the culture that made the business special in the first place.
